They would rather get what they need and move on.

Karen shared the experience she has had in identifying someone to be a successor for her own business. One insight she had was that she and her successor complement each other really well. 

The main focus of the podcast is succession planning, where Karen emphasized the significance of TTI assessments and competencies in hiring and coaching, providing insights from her own experiences. Cindy and Martha walk you through the benchmarking process in order to understand the value of two reports you can use to make your best hiring decisions. 


The first report is called the gap report, which compares your candidates' assessment results  to the job profile report created from the benchmarking process. The report identifies where your candidate is within the benchmark profile and where there is a "gap" in your candidate's profile compared to the benchmark. Remember, there is no PERFECT candidate! Use this data along with the information from your interviews and a candidate's resume to make a hiring decision. 


The second report is called a comparison report that is used when you have two or more candidates being considered for the same job. This report compares and contrasts all candidates, side by side,  within the benchmark profile. Once again you get to choose who you think is the most qualified using the comparative data in the report.

The DISCy Chicks admit that while DISC is our go-to assessment, we also use a companion assessment  that beautifully complements the DISC behaviors assessment ...the 12 Driving Forces. This assessment measures a person's hidden drivers or what intrinsically motivates a person in life.  Is it pursuit of knowledge, helping others, making money or one of the remaining nine drivers?  Understanding what compels us to get out of bed as another step towards self awareness.  Realizing that others are likely motivated by different conditions, great leaders learn the key motivators of employees and candidates they are considering hiring. This assessment is used by Cindy and Martha in the job benchmarking process to ensure candidates are the right fit for the role and for the culture of your company as well as team building sessions. 


Listen as they walk you through all twelve of the driving forces. There are four primary motivators that truly "drive your bus" every day concerning decisions and choices you make. Then there are four situational driving forces that you use when you need them and lastly there are four indifferent motivators that you really don't care about! 


Whether you are selecting new employees or using this tool for teamwork, it enables a good job fit and improved communication and understanding of others among your team!  Another use of the tool is also for onboarding new employees with their manager, so they understand themselves in the context of their job and understand the behaviors and motivators of their manager and vice versa for the manager!

Swim with the DISCy Chicks as we dive into the job benchmarking process. Together we cover step by step the benchmarking process using the DISC Behaviors and Driving Forces assessment. Below are the primary steps of the job benchmarking process: 


The Who?

  • Human resources professionals
  • Key executives in the business
  • Hiring Managers
  • Recruiting firms 


What roles?

  • High turnover roles
  • Brand new roles
  • Where there are departments with the same or similar roles
  • Key roles in the organization - professional roles and key leadership


The How?

  1. Brainstorming session with three to four subject matter experts that are actually doing the job.
  2. Facilitate the discussion around the key accountabilities for the job- the reasons the job exists
  3. Prioritize the accountabilities from most important to less important and how much time they spend doing these key accountabilities
  4. Using these key accountabilities have the subject matter experts to take the DISC Behaviors and Driving Forces assessment for the job...not themselves. The results indicate the behavioral and motivational profile that increases the opportunity for a job and culture fit for the role.  
  5. TTISI (our vendor) then consolidates the results so the optimal profile for the role is produced. Now we are ready for our clients screen and interview candidates and typically have the top two people to complete their own assessment that is compared to the job profile. A gap report is created to compare and contrast the candidates so the manager can make their best hiring decision. 
  6. Other collateral benefits is the job data collected enables HR or the hiring manager to create, with pinpoint accuracy,  the job description as well as create precise job ads that attract the right people in the marketplace. Not to mention once the optimal candidate is hired the assessments can be used as part of the onboarding process for the new employee and their manager.

Nancy first used the DISC Behavior assessment in 1997 and fell in love with the power of DISC for her clients.

Nancy works with her clients to help them with talent acquisition, employee engagement, and retention. For hiring she uses the job benchmarking
process and believes all jobs should be benchmarked, as it improves the quality of the hires and longer term retention.

Cindy and Nancy discuss the importance of the driving forces/motivators fit for the roles their clients are filling. If they don't get their motivators met in their role, they are unlikely to stay. Nancy also uses the 25 Competencies assessment, named the DNA assessment, and the Hartmann, which is a more robust assessment that gives you a snap shot in time of how a person's mind analyzes and interprets their experiences, and how they react under different situations.

The DISCy Chicks are excited to present Holly Firestine, Chief People Officer at Ethos Veterinary Health as our  guest this week. Ethos operates a national network of emergency and specialty animal hospitals in 25 locations in the U.S.  Holly’s early business experience was in operations. She gravitated over time to the people side of the business in human resources. She also has been a successful entrepreneur and knows what it takes to drive business success. 

She was first introduced to DISC while she was studying for her MBA. Listen as she shares with us her “ah ha” moment as she learned the benefits of having diverse DISC styles on her grad school team. Holly learned the power of DISC and how the different styles complement one another on teams. 

This diversity resulted in the team being extraordinarily successful.

The DISCy Chicks speak to the fact that DISC Behaviors are the science of observable behavior. Listen or watch the video as Cindy and Martha walk you through each of the styles that present on the high end of the scales. Here's a break down for you...the high dominants show up "large and in charge". The high influence style loves people, are gregarious, and energetic. The high steady style is also relationship oriented like the influence style, but they move at a slower pace and prefer to socialize in one-on-one settings. Lastly, the high compliant is not so social, moves at a slower more careful pace in order to do their best work. The steady and compliant styles are more introverted styles compared to the high dominant and influence styles.

The DISCy Chicks wrap up they Employee Lifecycle series on using the many tools offered by TTISI to enable leaders to build their bench strength within their organization. The job benchmarking process is revisited as you look at the employees that you think are highly promotable. Cindy and Martha have conducted job benchmarking sessions for their clients using subject matter experts within a client's business. (You can listen to previous sessions on job benchmarking using the DISCy Chicks link below.) Once the benchmark is completed, you can then use the Tri-Metrix DNA assessment (that includes behaviors, driving forces and 25 competencies) to compare your current employee's qualifications for a promotion.  Bottom line, you have more data to objectively choose the best employee for the job. Applying Assessment Results  for Employee Development


Cindy and Martha share their experience and wisdom in strategically developing your employees. The DISCy Chicks recommend one-on-one meetings with your direct reports once a week for thirty minutes, which are accountability meetings for both of you. They also recommend giving feedback in a very specific way vs. a very generalized way.  

Remember to review your employee's assessment to make sure you are communicating with their style in mind to make your time together more effective.  In these meetings you can flex your coaching muscles and help your employees to come of up with  their own solutions, where your role is to ask really good questions. Mentoring is also another way to grow your employees by pairing them with a mentor that has strengths your employee needs to more fully develop. Lastly, you can give directions when you delegated a new task your employee has never done before! As leaders you are persistently improving your self-awareness and for this we use the emotional intelligence assessment, which is very robust. Enjoy!!

The DISCy Chicks talk about assessments that can boost the bonding process for you and your new employee. Why wait 90 days to see how your new hire is fitting in? We recommend on Day 1 that the manager review new hire's  assessment with with hime or her and  even better, to review the manager's report too. You can merge both reports into a  comparison report to show the new employee's DISC profile as well as the manager's report, side by side.

There is also the "gap report" produced during  the job benchmarking process that indicates a new hire's strengths for the role as well as areas of development. And finally, we recommend updating your team report to include the new hire and share in a team meeting to see where and how the new team member fits in, and what he or she brings to the party!
